The Integration of AI in Human Resource Functions: A Resource-Based and Dynamic Capability Perspective

Abstract : The rapid advancement of Artificial Intelligence (AI) is fundamentally reshaping the field of Human Resource Management (HRM), transforming traditional practices into data-driven, intelligent systems. This study explores the evolving role of AI in HRM, focusing on its application across key functions including recruitment and selection, strategic workforce planning, training and development, performance management, and compensation. Drawing upon theoretical frameworks such as the Resource-Based View and Dynamic Capability Theory, the paper highlights AI's potential to enhance organizational agility, employee outcomes, and decision-making efficiency. Historical and contemporary perspectives illustrate AI’s transition from rule-based systems to adaptive machine learning models capable of analyzing complex data and offering strategic insights.

Despite these advancements, the research identifies critical gaps—particularly concerning the ethical implications of AI in HR decision-making, including issues of bias, transparency, and contextual variability across industries and cultures. The study underscores the need for interdisciplinary research and responsible implementation strategies to ensure fair, equitable, and effective AI integration in HRM. Ultimately, the paper argues that while AI holds great promise for transforming HR practices, its successful adoption depends on balancing technological innovation with ethical responsibility and human oversight.
